They know what a San Francisco engineer costs. When it comes to Belarus, they’re usually working from a rough number a recruiter mentioned once, a spreadsheet an ops person built six months ago, or a public salary report that undersells the top of the market. The gap between what they’re prepared to pay and what they’ll offer you first is often meaningful — sometimes 20% or more.

You are on the other side of that information asymmetry. Most Belarusian engineers negotiating with foreign companies don’t know it exists, and leave real money on the table.

This guide is built to fix that. Not with generic negotiation platitudes — those were written for someone else’s job market — but with the playbook that actually works when you’re a Belarus-based specialist talking to a company in New York, London, or Berlin. By the end you’ll know what to ask for, how to ask, and — importantly — what to stop doing that’s costing you money.

Understand the leverage you actually have

Negotiation starts with an honest assessment of leverage. Belarusian candidates routinely underestimate theirs.

Here’s what’s true:

The foreign company chose to hire in Belarus because they can’t or won’t pay Berlin or Boston rates. But they’re evaluating you against Berlin and Boston candidates on skill — otherwise they wouldn’t be talking to you. That gap between «what they pay you» and «what they’d pay for equivalent Western talent» is the negotiation surface.

Your leverage grows with each round. A candidate on the first screen has essentially minimal leverage; yet, the same individual in the last round, after five interviews and a technical challenge, has tremendous leverage. They’ve invested time in you. They don’t want to start over.

Alternative offers are the strongest lever — but they’re not required. Well-researched market data works nearly as well when delivered with confidence. Specific numbers backed by a source beat vague «the market pays more.»

Recruiters who benchmark placements between Belarusian specialists and foreign employers weekly see the same negotiations play out from both sides. What the employer is prepared to offer is usually 15–25% above what they open with.

The mistake to avoid: assuming leverage is binary — either you have a competing offer or you have nothing. It’s a spectrum. Every piece of preparation you do moves you up it.

Price yourself before the first conversation

The single biggest mistake in salary negotiation isn’t asking for too little — it’s naming a number without a range.

Before any comp conversation, you need three numbers:

Your walk-away. The floor below which you’d rather stay in your current role or take a different offer. Non-negotiable to yourself.

Your target. The number that would genuinely make you happy to sign. Realistic given your level and stack.

Your ask. What you actually say out loud in the negotiation. Typically 10–20% above your target.

The spread between these three matters. If your ask and your target are the same number, you’ve eliminated your own room to negotiate down gracefully. If your walk-away and your target are the same, you’ve eliminated your own room to accept.

Building the three numbers takes real research. Start with the community salary surveys on dev.by — they’re the standard reference for the Belarusian IT market and give you breakdowns by stack and grade. Cross-check against your own network: peers already working with foreign employers usually know their level’s real range better than any survey.

Currency and taxation are another important consideration. A gross number in USD doesn’t translate directly to what lands in your account. If you’re negotiating as a contractor (B2B), you’ll handle Belarusian taxes yourself — different from what a US or EU engineer with the same gross number takes home. Before you make a commitment, model it. A $6,000/month contractor offer is not always preferable to a $5,000/month EOR-employed offer that includes benefits and paid time off.

What «compensation» actually includes

Base salary is the headline. It’s rarely where the biggest wins live.

A full compensation package usually contains:

Base salary. The anchor number, most visible, sometimes the most fixed by internal bands.

Signing bonus. Often easier to move than base, especially at US companies. If they can’t stretch base past a certain internal band, they can frequently add $5,000–$20,000 as a one-time payment.

Equity or stock options. For startups, this is often where the real negotiation happens. Ask for the strike price, current 409A valuation for US companies, fully diluted share count, and vesting schedule. Vague answers are a red flag on their own.

Bonus structure. Annual, performance, retention. Understand the trigger and the historical payout rate. «Up to 15%» often means «usually 8%.»

Paid time off, sick leave, public holidays. These are worth real money. A US company offering 25 days PTO plus 10 holidays is offering more real comp than one at 15 + 8, even at the same base.

Equipment, home office stipend, learning budget. Small numbers individually, but they normalize your work environment. Ask.

Employment structure. Direct contract vs. EOR vs. B2B. This affects your net dramatically and is almost always negotiable.

Not every line is worth pushing on in every negotiation. Read the room. If base is at the top of their band, aim at signing bonus and equity. If they’re a US early-stage startup, aim at equity and vesting. If they’re a mature EU company, aim at PTO and pension contributions. Understanding the full cost math the employer works from — annual full-time equivalents, contractor hourly rates, total loaded cost — helps you see which line items have real slack in them.

For a broader regional read on where your compensation should sit against the Russian-speaking IT market, the Habr Career salary calculator gives useful cross-check data for Middle and Senior grades.

The conversation itself — what to say and when

Concrete scripts are more important than ideals here. Here’s the real truth.

The first-call number question. Never name a number first if you can avoid it. When they ask «what are you looking for?», deflect:

«I’d like to understand the role better before locking in on a specific number. Could you share the range you’re working with for this position?»

Nine times out of ten they’ll give you a range. That range is your anchor. Now you know what they were prepared to say out loud before any negotiation even started.

If they push and you have to name a number, give a range with the top of your target as the top of it. Never anchor at the bottom.

Company-specific research before you speak. Before any comp conversation with a specific company, spend 20 minutes on their public reviews and reported salaries on Glassdoor. Walk into the call knowing what people at your level in that company are actually paid, and what the culture around comp conversations is like.

The counter-offer moment. When the formal offer arrives, don’t respond in the same call. Ask for time to review — 24 to 72 hours is standard and expected. Send your counter in writing. Written counters read as more considered and give you room to structure the argument.

Structure of a strong counter:

Genuine appreciation for the offer and the process.

Restate your interest in the role and the company.

Present the counter with a brief, specific justification — not an emotional one.

Invite conversation rather than issuing an ultimatum.

A full template sits at the end of this guide.

Silence. When you name your counter, stop talking. Do not fill the pause with justifications. Silence transfers the pressure back to them, and the pressure is where the decision gets made.

Communication patterns that cost Belarusian candidates money

This is where the Belarus-specific advice sits — and where the biggest single improvements are usually available.

Underselling. The most common pattern by a wide margin. Belarusian engineers routinely quote 20–30% below what the employer was already prepared to pay. Sometimes it’s cultural modesty. Sometimes it’s inaccurate market research. Either way, it’s expensive. Assume you’re worth more than your first instinct says, and price-check against Western benchmarks, not local ones.

Over-explaining. When you name your number, name it clean. Don’t follow it with three sentences of qualifiers, apologies, or context. «I’m looking for a base of $75,000» is stronger than «I’d probably be somewhere around, maybe, $75,000 or so, but I know that might be high, and I’m flexible.» The second version cuts your own number for you.

Deferential phrasing that translates directly from Russian. In Russian professional communication, softening is polite. In English negotiation, it reads as weakness. A few patterns to watch:

«Excuse me for asking, but…» — drop entirely.

«I hope you don’t think it’s too much…» — drop entirely.

«If it’s possible…» — replace with a direct request.

«I could accept…» — replace with «my expectation is…»

Time zone framing. Belarus overlaps well with EU business hours and partially with US East Coast. Position that as an advantage — «I can be online for standups until 6 PM Central European Time» — not as a limitation.

English level. If your English is B2 and the role expects near-native, don’t apologize your way through the interview. State it directly once — «my English is B2, comfortable in technical discussions and written communication, less strong in fast-paced small talk» — and then perform.

For a candidate-side view of how our recruiters see foreign offers actually land in Belarusian tech, our overview of foreign hiring channels covers what’s working in 2026.

The employment structure question — where the hidden money often is

You’ll usually be offered one of three employment structures. Each has significant financial implications, and each is negotiable.

Contractor / B2B (individual entrepreneur). Highest gross number on paper. You invoice the foreign company monthly. You handle your own Belarusian taxes — including social contributions. No benefits, no paid leave, no employer-provided health coverage. Straightforward to set up if you’re already registered.

Best when the gross is high enough to more than cover the DIY overhead, and you’re comfortable managing tax reporting. Watch for currency conversion costs, payment delays, and the lack of a cushion if the client relationship ends abruptly.

Via EOR (Employer of Record). The foreign company hires a local Belarusian entity — the EOR — to employ you formally. Full legal employment, benefits, paid leave, social protection. Lower gross number than B2B — the EOR’s cost sits between you and the client — but often better net when you account for benefits and stability.

For the tax and payroll math specifically, our breakdown of how Belarusian payroll actually works under an EOR walks through the multipliers and what actually lands in your account each month.

Direct employment through their own entity. Rare — only viable if the foreign company already has a Belarusian legal entity or a nearby EU/EEA one they can employ you through. When it exists, this is often the best structure: employer-of-record benefits with no third-party margin in between.

If you’re offered B2B and prefer EOR, or vice versa, say so. Companies often default to whichever structure they’ve used before rather than what’s optimal for you. Public job listings on Djinni and similar platforms tend to default to whatever the market currently favors, but individual companies have flexibility if you ask directly.

Red flags to negotiate away from — or walk away from

Protect your downside as hard as you protect your upside.

Vague equity offers. No strike price, no current valuation, no fully diluted share count, no vesting schedule. This is either sloppy or intentional. Ask for specifics in writing. If specifics don’t come, treat the equity as worth zero for decision purposes.

Non-competes and IP clauses. Many aren’t enforceable against a Belarusian contractor, but their presence signals how the company treats employees. Push back on unreasonable ones — the reaction tells you a lot about the relationship you’re about to enter.

Payment terms longer than 30 days. Especially on B2B. Net-60 becomes net-90 in practice. Push for net-14 or net-30.

Verbal offers only. Never sign anything based on a verbal offer. If they can’t put it in writing, they’re not ready to hire.

Hostile pushback during negotiation. Firm is fine.
